Abstract

Penelitian ini bertujuan memahami peran Organizational Ethical Climate (OEC) dalam memitigasi Deviant Workplace Behavior (DWB) di PT Anugrah Lumei Raya melalui pendekatan kualitatif. Data dikumpulkan melalui wawancara mendalam, observasi, dan dokumentasi, yang kemudian dianalisis menggunakan perangkat lunak analisis kualitatif serta divisualisasikan ke dalam peta tema berbasis NVivo. Selain itu, analisis bibliometrik dengan VOSviewer atas 200 artikel dalam lima tahun terakhir digunakan untuk memetakan posisi OEC, DWB, dan Social Exchange Theory (SET) dalam literatur dan mengidentifikasi celah penelitian. Hasil penelitian menunjukkan bahwa OEC yang lemah ditandai dominasi egoisme, rendahnya benevolence, dan inkonsistensi principle berkontribusi terhadap munculnya DWB pada tingkat organisasional dan interpersonal. Integrasi Ethical Climate Theory dan SET menguatkan temuan bahwa pengelolaan OEC yang adil dan konsisten berpotensi menurunkan risiko DWB, memperkuat budaya kerja etis, serta meningkatkan loyalitas dan produktivitas karyawan, sekaligus menjadi dasar rekomendasi strategis bagi penguatan internalisasi nilai etika dan sistem pengawasan organisasi. Kata Kunci: Organizational Ethical Climate, Deviant Workplace Behavior, Ethical Climate Theory, Social Exchange Theory, Kualitatif, PT Anugrah Lumei Raya / This qualitative study examines the role of Organizational Ethical Climate (OEC) in mitigating Deviant Workplace Behavior (DWB) at PT Anugrah Lumei Raya. Data were collected through in-depth interviews, observation, and documentation, then analyzed using qualitative analysis software and visualized into thematic maps based on NVivo. In addition, a bibliometric analysis with VOSviewer on 200 articles published in the last five years was conducted to map the positions of OEC, DWB, and Social Exchange Theory (SET) in the literature and to identify research gaps. The findings indicate that a weak OEC characterized by dominant egoism, low benevolence, and inconsistent principle contributes to the emergence of DWB at both organizational and interpersonal levels. The integration of Ethical Climate Theory and SET further shows that properly managed and fair OEC can reduce the risk of DWB, strengthen an ethical work culture, and enhance employee loyalty and productivity, while providing a strategic basis for reinforcing ethical value internalization and organizational monitoring systems.
