Abstract

Penelitian ini bertujuan untuk mengetahui kontribusi kepemimpinan partisipatif kepala sekolah dan lingkungan kerja terhadap kepuasan kerja guru SMA di Kabupaten Nias Selatan. Penelitian menggunakan pendekatan kuantitatif dengan metode survei. Populasi penelitian berjumlah 120 guru SMA di Kabupaten Nias Selatan dan seluruhnya dijadikan sampel melalui teknik sampel jenuh karena populasi bersifat homogen. Instrumen yang digunakan dalam penelitian ini berupa kuesioner skala Likert lima poin. Hasil analisis regresi menunjukkan bahwa kepemimpinan partisipatif dan lingkungan kerja memiliki kontribusi positif dan signifikan terhadap kepuasan kerja guru, baik secara parsial maupun simultan. Kedua variabel tersebut merupakan prediktor yang sangat kuat dengan nilai korelasi r = 0,950 dan koefisien determinasi r² = 90,2%, yang berarti 90,2% variasi kepuasan kerja guru dijelaskan oleh kedua variabel tersebut. Kepemimpinan partisipatif kepala sekolah terbukti berkontribusi positif dan signifikan, dimana semakin tinggi keterlibatan guru dalam pengambilan keputusan, semakin tinggi pula tingkat kepuasan kerja yang dirasakan. Lingkungan kerja juga berkontribusi positif dan signifikan, khususnya melalui kondisi fisik dan sosial sekolah yang kondusif, sehingga meningkatkan kenyamanan dan kepuasan kerja guru. Secara simultan, kepemimpinan partisipatif kepala sekolah dan lingkungan kerja memberikan kontribusi yang besar terhadap peningkatan kepuasan kerja guru. Kebaruan penelitian ini terletak pada pembuktian empiris bahwa kepemimpinan partisipatif kepala sekolah dan lingkungan kerja merupakan prediktor dominan kepuasan kerja guru di wilayah kepulauan terpencil. Berbeda dengan sebagian besar penelitian sebelumnya yang dilakukan di wilayah perkotaan atau daerah berkembang, temuan di Kabupaten Nias Selatan menunjukkan kontribusi simultan yang sangat kuat (r² = 90,2 %), sehingga menegaskan pentingnya kepemimpinan partisipatif kepala sekolah dalam konteks daerah dengan keterbatasan sumber daya. Kata Kunci: Kepemimpinan Partisipatif, Lingkungan Kerja, Kepuasan Kerja Guru, SMA Negeri 1 Gomo / This study aims to determine the contribution of school principals’ participatory leadership and the work environment to the job satisfaction of high school teachers in South Nias Regency. The study employed a quantitative approach using a survey method. The study population consisted of 120 high school teachers in South Nias Regency, all of whom were included in the sample using a saturation sampling technique due to the homogeneous nature of the population. The instrument used in this study was a five-point Likert scale questionnaire. The results of the regression analysis indicate that participatory leadership and the work environment have a positive and significant contribution to teachers’ job satisfaction, both partially and simultaneously. These two variables are very strong predictors with a correlation coefficient of r = 0.950 and a coefficient of determination of r² = 90.2%, meaning that 90.2% of the variation in teachers’ job satisfaction is explained by these two variables. The principal’s participatory leadership was found to have a positive and significant contribution, such that the higher the teachers’ involvement in decision-making, the higher the level of job satisfaction they experience. The work environment also contributes positively and significantly, particularly through conducive physical and social conditions at the school, thereby enhancing teachers’ comfort and job satisfaction. Simultaneously, the principal’s participatory leadership and the work environment make a significant contribution to increasing teachers’ job satisfaction. The novelty of this study lies in The novelty of this study lies in the empirical evidence that the principal’s participatory leadership and the work environment are dominant predictors of teacher job satisfaction in remote island regions. Unlike most previous studies conducted in urban or developing areas, the findings in South Nias Regency indicate a very strong simultaneous contribution (r² = 90.2%), thereby underscoring the importance of participatory leadership by school principals in resource-constrained regions.
