Abstract
Penelitian ini bertujuan untuk mengkaji penerapan gaya kepemimpinan transformasional oleh kepala sekolah dalam membentuk budaya kerja dan lingkungan belajar yang adaptif di SMA PSKD 3 Jakarta, serta mengidentifikasi hambatan-hambatan yang dihadapi dalam implementasinya. Dalam konteks dinamika pendidikan abad ke-21, kepala sekolah tidak lagi hanya bertindak sebagai administrator, tetapi juga sebagai agen perubahan yang memimpin transformasi sekolah melalui pendekatan yang partisipatif, reflektif, dan humanistik. Penelitian ini menggunakan pendekatan kualitatif deskriptif dengan teknik pengumpulan data berupa wawancara mendalam, observasi partisipatif, dan dokumentasi. Informan utama terdiri dari kepala sekolah (OS), Siswa yakni JM (kelas X-A), SA (kelas X-B), dan MS (kelas XI-A), serta dua guru yakni LW dan DK. Hasil penelitian menunjukkan bahwa kepala sekolah menerapkan gaya kepemimpinan transformasional melalui penyusunan visi kolektif, motivasi inspiratif, pemberdayaan guru, serta penciptaan iklim kerja yang kolaboratif dan terbuka. Namun, dalam prosesnya terdapat sejumlah hambatan seperti ketimpangan sumber daya manusia, resistensi terhadap perubahan, serta keterbatasan fasilitas pendukung. Kepala sekolah merespons tantangan tersebut dengan strategi adaptif seperti redistribusi tugas berbasis empati, pelibatan guru dalam perumusan kebijakan, dan penguatan budaya refleksi. Temuan ini menegaskan bahwa keberhasilan transformasi kepemimpinan sangat dipengaruhi oleh kemampuan kepala sekolah dalam mengelola dinamika internal dan eksternal sekolah secara strategis dan berkelanjutan. Penelitian ini merekomendasikan perlunya pelatihan kepemimpinan berbasis konteks yang mengintegrasikan nilai-nilai partisipatif, inovatif, dan transformatif guna mendukung reformasi pendidikan yang inklusif dan adaptif. Kata Kunci: Kepemimpinan Transformasional, Kepala Sekolah, Budaya Kerja, Lingkungan Belajar, Strategi Kepemimpinan. / This study aims to examine the implementation of transformational leadership style by the principal in shaping a collaborative work culture and adaptive learning environment at SMA PSKD 3 Jakarta, as well as to identify the obstacles encountered during its implementation. In the context of 21st-century educational dynamics, school principals are no longer merely administrators but also agents of change who lead school transformation through participatory, reflective, and humanistic approaches. This research adopts a descriptive qualitative approach, utilizing data collection techniques such as in-depth interviews, participatory observation, and documentation. The main informants include the school principal (OS), students—JM (class X-A), SA (class X-B), and MS (class XI-A)—as well as two teachers, LW and DK. The findings reveal that the principal implements transformational leadership through the formulation of a collective vision, inspirational motivation, teacher empowerment, and the establishment of a collaborative and open work climate. However, several challenges emerged during the process, including disparities in human resources, resistance to change, and limited supporting facilities. The principal addresses these challenges with adaptive strategies such as empathetic task redistribution, teacher involvement in policy-making, and the strengthening of a reflective culture. These findings emphasize that the success of leadership transformation is highly influenced by the principal’s ability to strategically and sustainably manage the internal and external dynamics of the school. The study recommends the development of context-based leadership training that integrates participatory, innovative, and transformative values to support inclusive and adaptive educational reform.
