Abstract
Sumber daya manusia termasuk aset utama perusahaan, khususnya sektor distribusi ritel yang memiliki tuntutan operasional tinggi. PT Parsaulian Dua Bersaudara sebagai perusahaan distribusi ritel menghadapi tantangan dalam menjaga kualitas pelayanan sekaligus mempertahankan loyalitas karyawan. Berdasarkan pengamatan awal, terdapat indikasi meningkatnya turnover intention yang ditandai dengan keluhan karyawan terkait jam kerja yang padat, kewajiban bekerja pada akhir pekan dan hari libur, serta keterbatasan waktu untuk keluarga serta kehidupan pribadi. Keadaan tersebut memicu terganggunya work-life balance. Tingginya beban kerja dan rutinitas monoton menyebabkan sebagian karyawan menghadapi kelelahan kerja, stres, serta penurunan motivasi yang mengarah pada burnout, khususnya pada divisi Penjualan dan Pemasaran, Gudang dan Logistik, serta Operasional Toko yang mempunyai tekanan kerja tinggi. Penelitian ini bertujuan untuk menganalisis pengaruh burnout dan work-life balance terhadap turnover intention karyawan PT Parsaulian Dua Bersaudara. Penelitian memanfaatkan pendekatan mixed methods dengan desain explanatory sequential, di mana metode kuantitatif digunakan sebagai metode utama dan metode kualitatif sebagai pendukung. Data kuantitatif diperoleh melalui kuesioner yang didistribusikan kepada 44 karyawan tetap, sedangkan data kualitatif dikumpulkan melalui wawancara dengan beberapa kepala divisi. Analisis data kuantitatif dilakukan menggunakan regresi linier berganda berbantuan SPSS versi 30. Temuan menunjukkan bahwa burnout berpengaruh positif dan signifikan terhadap turnover intention (t = 4,996; p < 0,001), sedangkan work-life balance berpengaruh negatif dan signifikan (t = -5,870; p < 0,001). Secara simultan, kedua variabel berpengaruh signifikan terhadap turnover intention (F = 21,770; p < 0,001) dengan nilai koefisien determinasi sebesar 0,451 yang menunjukkan bahwa 45,1% variasi turnover intention dapat dijelaskan oleh kedua variabel tersebut. Temuan kualitatif memperkuat hasil kuantitatif dengan mengungkapkan bahwa beban kerja tinggi, jam kerja panjang, dan minimnya waktu istirahat menjadi faktor pemicu burnout serta rendahnya work-life balance. Penelitian ini diharapkan menjadi dasar pertimbangan manajemen dalam merumuskan kebijakan pengelolaan sumber daya manusia untuk menekan tingkat turnover karyawan. Kata kunci: Burnout, Work-Life Balance, Turnover Intention. / Human resources are a key asset of a company, particularly in the retail distribution sector which has high operational demands. PT Parsaulian Dua Bersaudara, as a retail distribution company, faces challenges in maintaining service quality while also sustaining employee loyalty. Based on preliminary observations, there are indications of increasing turnover intention, marked by employee complaints regarding long working hours, obligations to work on weekends and holidays, and limited time for family and personal life. These conditions disrupt employees’ work-life balance. In addition, high workloads and monotonous routines lead to job fatigue, stress, and decreased motivation, which contribute to burnout, especially in the Sales and Marketing, Warehouse and Logistics, and Store Operations divisions that experience high work pressure. This study aims to analyze the effect of burnout and work-life balance on employee turnover intention at PT Parsaulian Dua Bersaudara. The study employs a mixed methods approach with an explanatory sequential design, where quantitative methods serve as the primary approach and qualitative methods as supporting data. Quantitative data were collected through questionnaires distributed to 44 permanent employees and analyzed using multiple linear regression with SPSS version 30. Qualitative data were obtained through interviews with several division heads.The results show that burnout has a positive and significant effect on turnover intention (t = 4.996; p < 0.001), while work-life balance has a negative and significant effect (t = -5.870; p < 0.001). Simultaneously, both variables significantly influence turnover intention (F = 21.770; p < 0.001) with a coefficient of determination of 0.451, indicating that 45.1% of the variation in turnover intention is explained by these variables. Qualitative findings support the quantitative results, highlighting that high workloads, long working hours, and limited rest time are key factors contributing to burnout and low work-life balance.
